Beyond Buzzwords: Reclaiming the True Meaning of Psychological Safety

Written By Lisa Shoko

Across industries, psychological safety has become a staple in workplace conversations. It's cited in strategy documents, mission statements, and values posters—yet too often, it’s reduced to a buzzword with little connection to actual practice.

At Venekai, we’ve observed a recurring pattern: organisations speak about psychological safety, but fail to embody the behaviours that make it real. People are encouraged to “speak up”—but when they do, what happens next is revealing. Are concerns acted upon? Or are they quietly filed away, while the individuals whose behaviour causes harm are repeatedly enrolled in ‘learning opportunities’ with no tangible change?

This isn’t accountability. It’s avoidance.

Over time, people lose trust in the system. When repeated harm goes unchallenged, when action is symbolic rather than substantive, psychological safety becomes a façade. People begin to think, what’s the point in speaking up if nothing changes? And in some cases, the very act of raising an issue leads to professional or personal repercussions.

The deeper issue is that levels of conformity remain high—people know what to say, how to appear compliant—but accountability remains worryingly low. And when equity, respect, and safety are only performative, organisations breed resentment, burnout, and disengagement.

Whether you work in finance, education, housing, media, or any other sector—the risk is the same. Discrimination, harassment, bullying, and exclusion impact morale, decision-making, and staff retention. They erode trust. They stifle innovation. And they damage reputation.

A culture that nurtures psychological safety isn’t one where discomfort is avoided—it’s one where truth is valued. It’s not just about making space for feedback, but about responding with integrity, clarity, and consequence.

At Venekai, we help organisations move beyond the language of inclusion to the lived experience of it. We work with leaders to create environments where belonging is more than a promise—it’s a practice.
